Because of this, many business leaders choose to implement a “Balanced Scorecard” approach in their organization. What is a balanced scorecard and how can you use it to not only get your financials in order but as a performance management tool, too? What Is a Balanced Scorecard? The balanced scorecard is a report that looks at a variety of different areas. One template that is good for all users does not exist as the balanced scorecard is adjustable for every business and every need- its even used as a people management tool. The goal of a balanced scorecard is to help you focus on more than just one area of the business- usually, people are focused on the financials. If sales are going well then that’s all you need to focus on, right? Well, wrong. Managers always have more responsibilities than just the bottom line numbers. The traditional balanced scorecard focuses on four areas: FinancialCustomerProcessOrganizational Capacity (or learning and growth) While these categories come from the original creators of the balanced scorecard, namely, Dr. Robert Kaplan and Dr. David Norton, you’re not limited in its use to only their ideas, although they are good recommendations. What you need to do is to make sure that you’re focusing on the priorities that each manager needs to achieve to make their department better. In this way, you meld departments and interests and come together as a performing company. The balanced scorecard was often used as a sort of dashboard of measurable factors relating to your business. It has now become part of a broader strategic way in which to view the organization. This broader outlook includes other less tangible factors as key strategic indicators. Using a Balanced Scorecard as a Performance Management Tool A positive outcome of using a balanced scorecard is that it makes performance in multiple areas readily observable. When you take all aspects of a job into consideration you can see what areas are strong and what areas are weak. When you look at only one aspect of performance you can see if there is an overall problem, but you don’t have the information you need to fix the situation. For instance, Steve is the manager of the produce section of a grocery store. Traditionally, his manager looked at his profit and loss numbers and decided whether he was a good or a bad manager. But, see what happens when you add in the other three areas of his responsibility to the balanced scorecard. Customer: What type of feedback are you receiving from customers? Have you gotten complaints about the quality of the produce? Or, has the department received praise for a quality product? What are the customers saying about the staff? Do they find them helpful or unhelpful? It’s easy to determine who the customer is in a retail organization and sometimes not quite as obvious in an internal department, but everyone has a customer. You need to identify who that customer is for every group- both the internal and external customers. This hypothetical produce manager should have specific metrics you look at to determine how the customer service is going. Good marks from customers and great financials are both  positives. Bad marks and great financials could mean you have a serious problem waiting to happen. For instance, if your manager has been boosting profits by selling substandard produce, customers will eventually go elsewhere. Looking at the customer feedback helps warn you. Process: Processes are activities that are internal to the business. How is this manager doing with internal processes and procedures? Has he developed the procedures for his area of responsibility and do they align with the overall company processes? When you are implementing processes and procedures across sites or across departments, they are measured in this category. Additionally, the processes measured can be specific to his department. So, Steve, the example produce manager has processes for buying, rotating, and selling product.  How much produce is thrown out? What are his processes for handling discarded produce to ensure your  increased profit? Again, if you’re just looking at profit and loss you may not know where you need to make improvements, but if you’re looking at profits and you find out that the produce isn’t being repackaged properly, this will give you insights. Organizational Capacity- Learning and Growth: You need to hold every manager of people accountable for their people. A manager with sky-high turnover is not a good manager. A manager whose people are never prepared to move to a higher level is not a good manager. When you’re talking about people, you can never focus completely on the present- you always need to prepare to move forward, and that requires training and development. So, you need to hold the example produce manager accountable for his turnover as well as his pipeline for internal positions and external growth (speaking of his department). In a grocery store environment, you need people who are cross-trained and understand multiple departments, especially at the management level. They can only become capable of managing multiple departments if they do the work at the lower levels as well. So, this, combined with the internal processes, part of the balanced scorecard helps managers know how they are doing with their people processes. When you take a look at all four of these areas (and each area can have multiple goals), you have created a great performance management tool. You know about the person’s overall success and the factors that make up that success- or failure. The balanced scorecard allows you to correct problems before permanent damage is done. Do You Have to Stick to the Traditional Balanced Scorecard? Absolutely not. Make adjustments to your balanced scorecard to support what your business needs. You can even use the balanced scorecard approach to managing your own life. Every aspect of your life and business are multi-faceted and the balanced scorecard allows you to look at all of the differences in one spot. It gives you an overview that can help you determine which way you want to go- for true success in work and life.

When months or years go  unaccounted for, employers will want to know why. While gaps are bad, trying to cover them can be even worse. According to Forbes, many job seekers with spotty employment history use a functional (or skill-based) format instead of the more standard chronological format. However, Penelope Patsuris points out that “the format makes managers suspicious and more intent on piecing together a timeline of your employment.” There are a few reasons you might have gaps on your resume; here are some of the most common and how you can present them in a positive light. According to Kim Isaacs, Monster.com’s resume expert, one way to gloss over employment gaps is to list only the years of employment instead of complete dates. Short gaps will be invisible if you describe your employment as “2012-2014” instead of “January 2012-February 2014.” If you took time off to raise children or care for an elderly relative, just say so. You can also easily explain a gap year spent traveling or continuing your education. While you’re looking for a job, take time to volunteer in your community. Not only will your volunteer experience cover the gap in your resume, but it will also look great to a potential employer. And hey you just might make a valuable connection or learn a new skill while you’re volunteering. Night of the Working Dead Liz Ryan, CEO of Human Workplace, cautions job seekers against writing in “Boilerplate Zombie language, using phrases like ‘Results-oriented professional with a bottom-line orientation.’” When aiming for a professional tone, many resumes end up sounding boring, lifeless, or terribly generic. Avoid these common resume writing errors: Vague language such as stuff or things; Meaningless buzzwords such as synergy; Weak verbs such as was, did, worked, and experienced; Clichés such as people person, problem solver, and perfect fit for the team; Overused words such as driven, creative, effective, and motivated. Instead, focus on specific examples (especially quantifiable accomplishments), strong and active verbs, and clear, concise language. Invasion of the Grammar Errors As this hilarious (and, thankfully, fake) resume  highlights, your word processor’s spell check is not without fault. If you rely solely on it, you may find yourself proudly proclaiming to be a “Bachelorette of Science.” Here are a few proofreading pointers: Let your resume rest for at least 24 hours after writing it. Approaching it with fresh eyes helps you to avoid overlooking obvious mistakes. Read it out loud. If you read a sentence differently than the way you wrote it, you may want to change the wording. Reading aloud also helps catch missing words and other errors. Ask a friend preferably an English major to look over your resume. How Technology Leaders Turn Chance into Success, that points to both challenges and advantage. We spoke with Hurwitz about the post-recession IT recruitment landscape and how companies cancompete for talent as part of their IT hiring. Monster: What impact has the recession had on IT recruitment? Hurwitz: The recession has had a major impact on IT jobs.But it isnt what you might expect.There is actually a lack of resources in many areas of technology recruiting.I am seeing that individuals who have continued to upgrade their skills focused on what companies need are actually doing quite well. So, for example, developers who understand how to develop for the cloud or are focused on development for mobile applications are doing well. Likewise, companies that are focused on enterprise architecture and customer-facing environments have great opportunities.Individuals who have not upgraded their IT skills are suffering in this economy. Monster: Will there be sufficient talent to meet demand for IT skills as more and more companies recover and grow within IT recruiting? Hurwitz: I think that there is a lack of talent to meet the demand of companies that are inventing new technology to meet emerging needs.I am constantly hearing from technology innovators that they are having trouble finding enough computer engineers.The good news is that students who used to focus only on Wall Street jobs are now looking at opportunities in the technology market. Monster: The economic recovery will make it challenging for small businesses to retain their IT talent.How can they compete with larger firms to both retain and attract IT skills? Hurwitz: While it is clear that small companies can be at a disadvantage in recruiting IT talent, they also have a strategic advantage.Many smart entrepreneurs like the idea of working for an emerging company where they can make a difference as an individual. In fact, smaller companies are a great way for a smart IT professional to move faster than they could at a large hierarchical organization. Monster: Do smaller companies need to be prepared to offer a much higher pay scale for IT candidates than they might with other candidates? Hurwitz: Small companies have to be prepared to compete for talent as part of their IT recruiting. A lot of what companies look for depends on how strategic IT is to their strategy and business. So, if the small company delivers its value online then it needs to pay a premium to hire the most sophisticated IT professionals. However, if IT is a back office function it may not be as important to look for the most expensive talent. Monster: On average, do skilled IT employees tend to move from company to company more frequently than other employees? Hurwitz:IT professionals do have a tendency to move around based primarily on the types of projects they want to work on. The smartest professionals like to be challenged and they like to be able to work on the most important emerging technologies.However, in a down market, you do see more IT professionals becoming more cautious about moving too much. That will change as the market picks up. Monster: Weve reported on the growing demand for hybrid candidates in IT recruiting employees who have both IT and business skills.Is this demand likely to increase in the next year or two? Hurwitz:Employees that have skills in both IT and business have long been the most desirable to businesses. It is clear that as IT has become not just an enabling technology but part of the business strategy. Therefore, hybrid candidates are not just a nice to have but a requirement especially for professionals who want to increase their value and their salaries. I think this demand for IT and business skills will dramatically increase so that it is a prerequisite for success. Monster: What type of IT skills are most in-demand by employers as we emerge from the recession in IT recruitment? How will these needs likely evolve as the economy grows stronger? Hurwitz:The type of IT skills that are most needed are in several different areas. First, companies need developers that take a holistic perspective on technology. They do not simply know one programming language or one skill. They understand how to work with different platforms desktops, mobile, cloud to name a few. They have to understand information management, security, and integration. Most importantly, they need to manage the relationship between technology components from how it impacts the business. Monster: Where will employers have to go to find the best IT talent in the recovery? How will these shifts impact global IT recruiting? Hurwitz:There are different places to find the best IT talent. Increasingly companies will be looking across the globe for IT talent. In addition, companies need to be looking to colleges, not just for post-graduate recruiting. Some of the most innovative companies are initiating programs in community colleges to create programs based on their future needs. In other cases, these companies are establishing partnerships with colleges and universities by offering the types of courses that will train future employees. Monster: Could increased global demand significantly reset current employee compensation rates for IT talent? Hurwitz:The fact that companies can reach out across the world for talent has had an impact on salaries.Therefore its more imperative than ever for IT workers to upgrade their skills based on the future, not the past. Monster: Does managing an IT department require a different set of guidelines than those of other departments within the organization? The code stands for an individuals preferences- the way he or she likes to do certain things.
